Drive better results through stronger leadership

Leadership development is about adapting your leadership style, your methods and approaches, and your self-understanding as a leader according to the leadership task.

This approach is effective when onboarding new managers or when you want to ensure that all HR processes and systems point in the same direction.

In short, the Leadership Pipeline approach is about building the ability of leaders and organizations to ensure:

  1. The right leadership at the right level:
    Effective leadership at each level requires different work values, skills and priorities. Every organization has its specific pipeline, which is influenced by the organization's hierarchical structure, culture, services, history, etc. Moving from one level of management to another requires both learning and unlearning, and has a number of pitfalls that managers need to be aware of.
  2. A common management language:
    The organization must define common requirements and expectations at each management level, for example by formulating a management foundation.
  3. A value chain for leadership:
    The leadership support tools must be adapted to the common leadership language to ensure a strategic and systematic support of leaders and leadership talent.

Our work is based on years of practical experience and research in the field.

In particular, we draw on a 3-year research project conducted by Kristian Dahl and Thorkil Molly-Søholm, in which 15 public organizations participated, representing municipalities, regions and the state. The project builds on one of the most influential leadership theories of the last 10 years in the largest private organizations, the Leadership Pipeline.

The result of the project is a Leadership Pipeline-based approach to leadership development targeted and adapted to the Danish public sector.

LEAD has collaborated with the Danish Police and Prosecution Authority on a major organizational intervention, where the management foundation, management organization and management practices were to be fundamentally changed. The organizational changes were based on the Public Leadership Pipeline and involved the development of targeted leadership development activities in the following four tracks:

 

  • Developing a leadership foundation
  • Consultant training
  • Leadership training program
  • Manager evaluation

LEAD and Implement worked closely together to design and implement the second half of a development program for top management talent in the state administration. The goal of the program was to develop and mature talent to enter a public top management position. The program contained three main elements:

  1. Joint modules: During the joint modules, participants gained insight into new theories and visits from top executives who provided inspiration in relation to the role of the Permanent Secretary.
  2. Individual sessions: In the individual sessions, participants received personal sparring, coaching and advice based on their personal Hogan profile.
  3. Management project from your own everyday life: The management project from everyday life had a personal and an organizational part. Participants worked with both dimensions throughout the process.

The Danish Road Directorate wanted to professionalize and streamline the overall management structure and management practices. Therefore, a process was designed and developed that focused on proper management at all levels.

Through intensive workshops with directors as well as other management teams, a Leadership Pipeline structure was developed. Then, based on the Leadership Pipeline, a training program was carried out to strengthen leadership at all levels and new LUS/GRUS concepts, People Review concept, etc. were developed.

An anonymous government organization wanted to turn around and streamline overall management practices while implementing a comprehensive strategy implementation. Therefore, a comprehensive process was designed and developed that focused on implementing the strategy while optimizing proper leadership at all levels using a Leadership Pipeline approach.

 

The project focused on creating development and impact on three levels:

  • Individual level: Personal leadership development through testing and coaching
  • Group level: Developing collaboration and task performance in management teams
  • Organizational level: Development of the organization with a focus on real anchoring and implementation of strategies.
"In the period 2016-2018, LEAD has assisted Thisted Municipality with the development and implementation of a Leadership Pipeline-based management framework. Throughout the process, we have benefited greatly from LEAD's extensive experience in developing customized leadership frameworks based on the latest research in public management and the Public Leadership Pipeline.

The result was a management foundation that, based on the municipality's strategy, has become a common guiding principle for the entire organization. The development process was carried out with massive involvement of the organization's leaders, which has been evident in the subsequent implementation process.

The implementation of the new leadership framework was driven by directors and managers in close collaboration with LEAD, who facilitated implementation seminars where managers were equipped to drive local implementation activities in their own units.

We can now look back on the last 2 years of work and have noticed a change in the way we as an organization think and practice leadership. Some of the most important results of the work are that we have gained a common language about leadership, a greater understanding of each other and a clarity about what is expected of the individual leader and of us collectively.
